A person's coaching goal is determined by what they're not doing well. Even if everyone has a personal development plan that's reviewed every six months, coaching at the micro (day-to-day) level allows the coach to fine-tune problems before they escalate. Its important to ask questions in a non-confrontational way, and find out bottlenecks in the way the team and individual is functioning. Once you determine the problem's cause, this dictates the coaching goal. Being clear about what needs help or which skills need building enables the coaching goal to be properly targeted with an appropriate intervention.
